I'm starting to get frustrated with the combat in this game. It seems completely random, with neither the number of troops or the skill of the commanders having any effect. Most of them never get past the Advance stage. One side just immediately routs, even if they have 10000 guys against the enemy's 1000. the average casualty rate, even in battles involving 30000 warriors, is about 10 - 200, since nobody actually fights...one side just breaks about 3 seconds after the arrows start flying.
Are there any mods out there to improve the combat?

No their aren't

Also what you are seeing isn't common. Do you perhaps save/reload a lot ?

Saving and reloading sets the morale of armies that are mobilized to zero. And armies with zero moral immediately retreat when in battle
